Managing a collaborative culture of peer observation

In this case study, we discuss our experience in designing a developmental and collaborative protocol for peer observation at Padua University (Italy) and reflect on the related benefits, challenges, and tensions emerging during implementation. We do so in light of the limited available literature that addresses how peer observation activities and programs are designed and experienced in the Italian context where faculty development is still in an infancy phase.

This case study explores the way higher education teachers perceive and experience peer observation, and consequently how academic developers can design peer observation to stimulate academic buy-in. We analyzed our experience drawing on multiple data collected at different stages of our programme, particularly the questionnaires compiled by participants pre and post-activity, and the research team ethnographic notes based on conversations, formal meetings and training sessions with the academic teachers.

Following this line, the case study describes and reflects on the main challenges and tensions that can arise in designing and developing a peer observation practice and how they can be addressed. Finally, it discusses the role of institutional support and recognition, suggesting how to secure them to foster academic engagement and to ensure the sustainability of peer observation while at the same time guaranteeing that the activity remains developmental and collaborative.

Zusammenfassung

In dieser Fallstudie diskutieren wir unsere Erfahrungen beim Aufbau eines entwicklungsfokussierten und kooperativen Leitfadens für Peer-Beobachtung an der Universität Padua (Italien) und reflektieren die damit verbundenen Vor- und Nachteile sowie Spannungen, die während der Implementation auftraten. Dies geschieht vor dem Hintergrund von sehr begrenzter Literatur, die zum Thema Peer-Beobachtung im italienischen Kontext verfügbar ist, da dort hochschuldidaktische Programme noch nicht intensiv und flächendeckend angeboten werden. Diese Fallstudie thematisiert, wie Hochschullehrende kollegiale Hospitationen wahrnehmen und erleben. Darüber hinaus wird beschrieben, wie Hochschuldidaktiker*innen Peer-Beobachtung nutzen können, um Lehrende zur Teilnahme an hochschuldidaktischen Programmen anzuregen. Wir analysierten unsere Erfahrungen basierend auf unterschiedlichen Daten, die zu unterschiedlichen Zeitpunkten unseres Projektes gesammelt wurden. Insbesondere die von Teilnehmenden beantworteten Fragebögen (vor und nach der Teilnahme), ethnographische Notizen aus informellen Konversationen und formellen Treffen und Trainingseinheiten mit den Lehrenden wurden berücksichtigt. Auf dieser Basis werden die häufigsten Herausforderungen beschrieben, die beim Aufbau und bei der Entwicklung von Peer-Beobachtung in der Praxis entstehen können, sowie Möglichkeiten aufgezeigt, wie diesen Schwierigkeiten begegnet werden kann. Abschließend wird die Rolle von institutioneller Unterstützung und Anerkennung für hochschuldidaktische Aktivitäten wie Peer-Beobachtung diskutiert und Hinweise gegeben, wie institutionelle Anerkennung erreicht werden kann, um die Nachhaltigkeit der Maßnahme und gleichzeitig den entwicklungsfokussierten und kooperativen Charakter von Peer-Beobachtung zu sichern.

Sommario

In questo caso studio discutiamo la nostra esperienza di progettazione di uno schema di osservazione tra pari presso l’Università di Padova (Italia) sviluppato in linea con i principi di collaborazione, orizzontalità e apprendimento esperienziale. Nel farlo, riflettiamo sui benefici, le sfide e le tensioni emerse durante l’implementazione, alla luce della limitata letteratura disponibile sul modo in cui attività e programmi di osservazione tra pari sono sperimentati nel contesto italiano in cui il faculty development è ancora in una fase iniziale.

Questo caso di studio esplora il modo in cui gli insegnanti dell’istruzione superiore percepiscono e sperimentano l’osservazione tra pari e, di conseguenza, come i facilitatori possono progettare l’attività per stimolare l’adesione dei docenti. Abbiamo analizzato la nostra esperienza attingendo a molteplici fonti di dati raccolti nelle diverse fasi dell’attività; in particolare, i questionari compilati dai partecipanti prima e dopo l’attività e le note etnografiche del gruppo di ricerca e basate su conversazioni, incontri formali e sessioni di formazione con i docenti accademici.

Il caso di studio descrive le principali sfide e tensioni che possono sorgere nella progettazione e nello sviluppo di una pratica di osservazione tra pari e riflette su come queste possono essere affrontate dai facilitatori. Infine, discute il ruolo del supporto e del riconoscimento istituzionale, suggerendo possibili strategie di istituzionalizzazione dell’osservazione tra pari al fine di favoirire e stimolare il coinvolgimento dei docenti, assicurandone la sostenibilità e garantendo allo stesso tempo che l’attività rimanga collaborativa e improntata allo sviluppo e apprendimento professionale del docente.
